Relation of Job Design Approaches (Motivational and Mechanistic Models) with Job Satisfaction, Job Involve-ment and Organizational Commitment in a Set of Jobs

Abstract :
Abstract: Recent studies have highlighted the importance of differences between different types of job design based on motivation and job attitudes. For this reason, this research was conducted to investigate the relation of job de-sign approaches (Motivational and Mechanictic Models) with job satisfaction, job involvement, and organizational commitment in a set of jobs. Participants of this research were staff of 125 operational and expert jobs (40 jobs of Saipa Automobile Company, 40 jobs of Steel Industries, 20 jobs of Military Industries, 25 jobs of Oil and Gas National Company) that each job was observed by three educated observers. The instrument used by observers was the Multiple Job Design Questionnaire (MJDQ). Research findings showed that the motivational approach has a positive correlation with criteria variables (job satisfaction, job involvement, and organizational commitment), the mechanistic approach has a negative correlation with criteria variables and the motivational approach has a negative correlation with the mechanistic approach. Although the relation between job design approaches and job attitudes is significant, the direction is negative for mechanistic approach and positive for motivational approach, and it shows that two approaches have different orientations. For this reason, using the advantages of mechanical design should be intertwined with motivational design so that the satisfaction, commitment and job involvement of employees do not decrease.
